The job market for recent college graduates has been described in grim terms for months. Hiring of new grads is down 20% from pre-pandemic levels, and many employers have slowed entry-level recruiting altogether. But new data from Indeed and YouGov paints a more complicated picture – one that flips the conventional wisdom about Gen Z’s employability.
Forty-five percent of employers say they are actively seeking AI-native talent, defined as individuals who are highly skilled and comfortable with AI tools, according to a survey of 300 hiring decision-makers and 1,001 job-seekers published by the job platform. Yet only 19% of all employees consider themselves fluent in AI. Gen Zers report the highest AI fluency of any generation: 35%.
“That is the contradiction here,” said Kyle M.K., senior talent strategy advisor at Indeed. “It’s that you’ve got individuals saying we need to hold back on hiring entry-level roles while also saying the generation that makes up those entry-level roles are actually sought after talent.”
The implication is not that every Gen Zer is hireable, but that companies desperate for AI skills may find their best source in a demographic they have been sidelining. M.K. said organizations need to rethink what an entry-level role is and what they want from emerging talent. Entry-level jobs, he said, have traditionally gone to people without real-world experience – “who don’t have the lessons that come with trying and failing.” Those same job candidates, however, often arrive with AI training that many current employees lack.
Several universities are adjusting their curricula accordingly. At the Georgia Institute of Technology, which has been named to Forbes’ New Ivies List, academic leaders launched an AI minor in 2024. They are also using AI-powered avatars to simulate workplace interactions. Students practice pitching a product to a virtual venture capitalist or fielding a technical review, said Matthieu Bloch, associate dean for academic affairs and professor of electrical and computer engineering.
The goal, Bloch said, is to “leverage these new technologies to make our students better engineers, not just technically, but better at all the things that matter when working in a team in the workforce.”
The training deficit inside most companies reinforces the advantage of new graduates who have already been exposed to these tools. Only 32% of current employees say they have received proper AI training from their employer, the Indeed survey found. M.K. described the situation as “a huge training desert” and predicted “a reckoning” as organizations realize they lack the infrastructure to upskill their existing workforces.
He argued that placing staff in front of a computer to watch a training module is no longer sufficient. Employers need hands-on activities that demonstrate how AI can be integrated into workflows, and they need AI-native trainers embedded in each department to answer questions. That kind of infrastructure is rare, which makes the Gen Zer who already knows how to use ChatGPT for data analysis, write prompts, or build simple automations a more valuable hire than their lack of years on the job might suggest.
The skills gap extends to managers. Forty-eight percent of those who oversee AI-native talent admitted to Indeed that their direct reports have better AI skills than they do. M.K. said management has historically been about operational expertise – “they would take someone who was really good at the job and then put them in charge of other people good at the job.” Now, he said, managers also need to coach employees on AI tools and related ethics.
What does this mean for professionals who want to stand out? M.K. said candidates should be able to demonstrate that they know how to use AI as a problem-solving tool, that they can pair it with human judgment, and that they can design autonomous workflows when needed. “In the past, if you were given a project, you would probably think of each individual step that you’d need to take,” he explained. “Now you’re thinking more from an autonomous workflow perspective and this architectural mindset is going to be very popular going forward.”
The survey data and the Georgia Tech example suggest that the Gen Z hiring freeze may be a short-term trend. If employers follow through on their stated demand for AI-native skills, the generation most fluent in those skills will become the most hireable, not the least.
